The Effect of Social Welfare Institutions¡¯ Organizational Culture Type on Social Workers¡¯ Burnout: Analysis of the Mediating Effect of Organizational Conflict

Abstract
This study aims to investigate the relationship between organizational culture type, organizational conflict, and social worker exhaustion. The study also examines the mediating effect of organizational conflict between organizational culture and social worker¡¯s burnout. Data were collected from 32 social welfare institutions including community welfare centers, centers for the handicapped and the elderly that are located in Daegu Metropolitan area. The study used the convenient sampling method for data collection. Results showed that variables such as organizational culture type, conflict in organization, and social worker¡¯s exhaustion had negative statistical association. There was no direct association of statistical significance between organizational cultural type and social workers¡¯ exhaustion of different groups. However, the study found the indirect relationship that the group culture was mediated through conflict in the organization. The direct effects of exhaustion of the hierarchical culture were not significant, but indirect effects were statistically significant. On the other hand, both the direct and indirect effects of exhaustion of development culture were statistically significant. The findings of this study suggest that social welfare organizations need to create a people-oriented organizational culture that can improve the characteristics of collective and developmental cultures. In order to minimize the exhaustion of social workers, it is necessary to improve their morale, ligament, and capability to cope with conflict in the organizations. Ways to resolving conflict in organizations should be prioritized.
